dc.description | OBJETIVO: Analizar la relación existente entre situación contractual con clima organizacional, satisfacción laboral y el absentismo en docentes. METODO: Se realizó un muestreo no probabilístico por disponibilidad, obteniéndose una muestra de 108 profesores de colegios municipales y particulares subvencionados de la ciudad de Arica. Para medir el clima organizacional se utilizó un cuestionario ad-hoc (Ramírez, 2008), el cual consta de ocho dimensiones. Mientras que para medir la satisfacción laboral, se utilizó el test de Warr, Cook y Wall (1979) llamado “escala general de satisfacción”. RESULTADOS: Se encuentran relaciones significativas entre la situación contractual y absentismo, y también con dos dimensiones de clima organizacional (compromiso intrínseco y descriptor de cargo). Los profesores con contrato indefinido saben con claridad sus funciones, cuándo y cómo se deben hacer para satisfacer las necesidades del establecimiento. Por su parte, los docentes con contratos a plazo fijo y a contrata muestran mayor absentismo que sus pares con contrato indefinido. No se encontró relación estadísticamente significativa entre tipo de contrato y satisfacción laboral. CONCLUSIONES: los docentes con un contrato indefinido muestran un mayor compromiso intrínseco y mayor conocimiento en cuanto a sus descriptores de cargo, lo que se traduciría en un elevado sentido de pertenencia que se tiene para con la organización, mientras que los docentes contratados a plazo fijo presentan un menor compromiso con la organización, además de tener menor claridad en cuanto a las funciones específicas que deben cumplir. Objective: To analyze the relationship between working conditions and job satisfaction, organizational climate, and teachers’ absenteeism. Method: By using a nonprobability sampling based on their accessibility, 108 teachers from public and semiprivate schools in the city of Arica were selected. An ad-hoc questionnaire (Ramirez, 2008) was used to measure organizational climate, whereas Warr, Cook and Wall’s (1979) Overall Job Satisfaction Scale was used to measure job satisfaction. Results: Significant relationships were found between working conditions and teachers’ absenteeism. There was also a relationship between working conditions and two dimensions of organizational climate (intrinsic commitment and job description). Teachers with tenure-track positions know clearly when and how to fulfill their functions to meet the school requirements. Non-tenure track teachers, on the contrary, register higher levels of absenteeism in comparison with their tenure-track colleagues. Regarding type of contract and job satisfaction, no statistically significant relationship was found. Conclusions: Tenure-track teachers show a higher intrinsic commitment and know their functions well. This might result in a higher sense of belonging towards the work place. Non-tenure track teachers show a lower commitment with the work place and a do not have a clear understanding of their functions. | es-ES |
